Publicación Direct effect of personality traits and work engagement on job crafting: a structural model(Elsevier, 2023-12-21) Laguía González, Ana; Topa Cantisano, Gabriela Elba; Ricardo Filipe Da Silva Pocinho; Juan José Fernández MunozResearch in job crafting is relevant to creating healthier organizations and is attracting increasing attention. This study contributes to identifying the predictors of job crafting from a new conceptualization that considers three dimensions, i.e., job crafting towards strength, job crafting towards interests, and job crafting towards development. On this basis, the present study aims to explore two predictors of job crafting in the personal domain, the Big Five personality traits and Work Engagement. The study sample consists of 327 Spanish employees who completed standardized questionnaires. A Multiple Indicator Multiple Cause (MIMIC) like Structural Equational Model (SEM) was applied to the data. Results showed that job crafting towards strength was significantly and positively predicted by Work Engagement (dedication and absorption) as well as extraversion, agreeableness, conscientiousness, and intellect/imagination. Furthermore, job crafting towards interest was predicted by Work Engagement (absorption), extraversion, and intellect/imagination. Last, job crafting towards development was predicted by Work Engagement (dedication and absorption), agreeableness, conscientiousness, and intellect/ imagination. Vigor and neuroticism were unrelated to job-crafting dimensions. These findings can be useful for managers and organizations looking to facilitate job crafting as a means of promoting employees’ performance as well as satisfaction and well-being. Publicación Identity Leadership and Work Engagement in Spain: A Cross-Cultural Adaptation of the Identity Leadership Inventory(Pontificia Universidad Javeriana, Bogotá, 2020) Laguía González, Ana; Moriano León, Juan Antonio; Molero Alonso, Fernando Jorge; García Ael, Mª Cristina; Dick, Rolf van; https://orcid.org/0000-0002-6308-9466This paper reports the adaptation and validation of the Identity Leadership Inventory (ILI) in a Spanish organizational context. In addition, this study empirically explores the positive relationship between identity leadership and followers’ work engagement as mediated by positive and negative job-related affect. A total of 854 employees from different organizations (53.6% female, 46.4% male; M = 40.7 years, SD = 11.5, 19-74) completed an online questionnaire. Descriptive analyses, as well as confirmatory factor analyses, were conducted. According to our results, the Spanish version of the ILI had adequate psychometric properties. The four dimensions obtained in other countries (i.e., identity prototypicality, identity advancement, identity entrepreneurship, and identity impresarioship) were replicated in our sample. Moreover, we found that only identity entrepreneurship significantly related to followers’ positive and negative affect at work, which in turn, related to reported work engagement. We conclude that the Spanish version of the ILI adequately measures identity leadership in organizations. Future studies can build on this instrument to assess and foster identity leadership among supervisors. Performance is also a source of satisfaction for employees, as it creates feelings of mastery and pride. Different leadership styles positively influence both employee performance and organizational excellence; thus, the present study aimed to analyze the relationship between a novel leadership style based on attachment theory, secure base leadership, and job performance (i.e., task and conceptual performance and counterproductive work behaviors). Additionally, a passive-avoidant leadership relationship with performance dimensions is analyzed. Using partial least squares structural equation modeling with self-reported data from 422 Spanish employees, the results show that secure base leadership is positively related to task and contextual performance, while it is negatively related to counterproductive work behaviors. The opposite pattern is found for passive-avoidant leadership (except for the link between passive-avoidant leadership and contextual performance, which is not significant). The promotion of secure base leadership within organizations allows for the cultivation of a supportive environment that favors work behaviors that are aligned with organizational objectives, and since leadership can be trained, these results are relevant for practitioners in organizations.Publicación The influence of intrinsic motivation and contextual factors on MOOC students’ social entrepreneurial intentions(Taylor and Francis, 2020-06-01) Solórzano García, Marta; Navío Marco, Julio; Laguía González, AnaThis paper looks in more depth at an analysis of MOOC students’ social entrepreneurial intentions, their profiles and motivations, especially as regards the tensions between internal and external motivations and the influence of the environment on the decision to set up a social enterprise. It also offers insights into online education for social entrepreneurs, as we believe that a better understanding of such training and its participants may help to stimulate social entrepreneurship from the educational sphere. Using a large sample obtained from a survey of 1457 respondents, our study offers a new perspective on distance learning social entrepreneurship students’ socio-demographic characteristics and the importance of both their desire for self-fulfilment and the influence of their environment.Publicación Development of a Clinic Screening Tool to Identify Burdensome Health-Related Issues Affecting People Living With HIV in Spain(Frontiers Media, 2021-06-09) Fuster Ruiz de Apodaca, María José; Safreed Harmon, Kelly; Pastor de la Cal, Marta; Laguía González, Ana; Naniche, Denise; Lazarus, Jeffrey V.Background: Numerous health-related issues continue to undermine the health and health-related quality of life (HRQoL) of people living with HIV (PLHIV). We developed a clinic screening tool (CST-HIV) for the purpose of identifying these issues in routine specialist clinical care in Spain. Methods: We used the following established instrument development procedures: (1) a literature review; (2) four focus group discussions (FGDs), two that convened 16 expert HIV care providers, and two that convened 15 PLHIV; (3) prioritisation, selection and definition of constructs (health-related issues) to include in the CST-HIV and drafting of initial item pool; and (4) a pilot study to analyse psychometric properties and validity of items and to determine which to retain in the final CST-HIV. The FGD interview scripts incorporated an exercise to prioritise the health-related issues perceived to have the greatest negative effect on HRQoL. The online questionnaire used for the pilot study included the pool of CST-HIV items and validated measures of each construct. Results: We identified 68 articles that reported on factors associated with the HRQoL of PLHIV. The most burdensome health-related issues identified in the FGDs related to stigma, socioeconomic vulnerability, sleep/fatigue, pain, body changes, emotional distress, and sexuality. Based on the literature review and FGD findings, we selected and defined the following constructs to include in the initial CST-HIV: anticipated stigma, emotional distress, sexuality, social support, material deprivation, sleep/fatigue, cognitive problems, and physical symptoms. Two researchers wrote six to eight items for each construct. Next, 18 experts rated 47 items based on their clarity, relevance, and representativeness. Pilot testing was carried out with 226 PLHIV in Spain. We retained 24 items based on empirical criteria that showed adequate psychometric properties. Confirmatory factor analysis confirmed the eight-factor structure with a good fit to the data (RMSEA = 0.035, AGFI = 0.97, CFI = 0.99). We found strong positive correlations between the instrument’s eight dimensions and validated measures of the same constructs. Likewise, we found negative associations between the dimensions of the CST-HIV and HRQoL. Conclusion: The CST-HIV is a promising tool for use in routine clinical care to efficiently identify and address health-related issues undermining the HRQoL of PLHIVPublicación Is Leadership a Resource? A Systematic Review of Its Role in Burnout and Engagement Among Nurses Within the JD-R Model(Wiley, 2025-11-27) Montenegro Méndez, Susana; Laguía González, Ana; Moriano León, Juan Antonio; Universidad Nacional de Educación a Distancia (España)Introduction: Leadership signifcantly infuences nurses’ occupational well-being, particularly their levels of burnout and work engagement, according to the Job Demands-Resources (JD-R) model. Tis model posits that job demands increase burnout, whereas resources, such as leadership, promote work engagement. Objective: To analyze the infuence of leadership styles on burnout and work engagement among nurses within the theoretical framework of the JD-R model. Methods: A systematic review was conducted following Preferred Reporting Items for Systematic Reviews and Meta-Analyses (PRISMA) guidelines between July and October 2024 in PubMed, CINAHL, WOS, SCOPUS, PROQuest, and PsycInfo. Quantitative observational studies focused on nurses and evaluating leadership, burnout, and work engagement within the JD-R model were included. A total of 38 relevant studies were identifed and assessed for methodological quality using the STROBE tool. Results: Of the studies, 89.47 were cross-sectional and 10.53% were longitudinal. Transformational, authentic, and servant leadership styles demonstrated protective efects against burnout and promoted engagement. Transformational leadership emerged as the most frequently studied style, consistently associated with lower burnout levels and higher engagement. Conversely, negative styles such as abusive leadership were linked to increased burnout. Most studies used the Maslach Burnout Inventory (MBI) and the Utrecht Work Engagement Scale (UWES) to measure key variables. Conclusions: Efective leadership is a critical resource for improving nurses’ well-being and performance. Investing in leadership development programs can reduce burnout and enhance engagement, benefting both nurses and patients. Future studies should include longitudinal designs and explore innovative approaches, such as secure base leadership.Publicación The buffering effect of secure base leadership on the relationship between emotional demands and burnout: A multilevel study among military officer cadets(Elsevier, 2025-05-01) Navas Jiménez, María del Carmen; Laguía González, Ana; Recio Saboya, Patricia; García Guiu, Carlos; Pastor Álvarez, Alberto; Edú Valsania, Sergio; Molero Alonso, Fernando Jorge; Mikulincer, Mario; Moriano León, Juan Antonio; Agencia Estatal de Investigación (España)This study examined the association between Secure Base Leadership (SBL) and burnout among 398 officer cadets at the Spanish Army's General Military Academy in Zaragoza. Grounded in the Job Demands-Resources (JD-R) theory, this research examines both the direct and moderating effects of SBL on the relationship between emotional demands and burnout within a high-stress military training environment. Cadets were organized into 14 sections, each led by a designated supervisor. Using multilevel modeling, the findings reveal that at the individual level (Level 1), higher emotional demands are significantly associated with increased burnout. At the team level (Level 2), cadets who perceive their leaders as a secure base report lower levels of burnout, indicating that SBL functions as a key job resource that mitigates stress-related outcomes. Furthermore, results demonstrate a significant cross-level interaction, whereby SBL moderates the relationship between emotional demands and burnout, attenuating the negative impact of high emotional demands on cadet well-being. These findings extend the JD-R framework by providing empirical evidence of the buffering role of secure base leadership in high-strain educational and occupational settings. The study underscores the critical role of leadership in fostering psychological resilience and suggests practical implications for the development of leadership training programs in military academies aimed at enhancing cadets' capacity to cope with occupational stressors.
