Publicación Secure Base Leadership in military training: enhancing organizational identification and resilience through work engagement(Frontiers Media, 2024-12-24) Navas Jiménez, María del Carmen; Laguía González, Ana; Recio Saboya, Patricia; García Guiu, Carlos; Edú Valsania, Sergio; Molero Alonso, Fernando Jorge; Mikulincer, Mario; Moriano León, Juan Antonio; Agencia Estatal de Investigación (España)Introduction: This study examines the relationships between secure base leadership, organizational identification, and resilience among military cadets, utilizing the Job Demands-Resources (JD-R) model as a theoretical framework. Specifically, it explores the mediating role of work engagement in these associations within the context of military training. Methods: A cross-sectional study was conducted with 363 cadets from the General Military Academy of the Army in Zaragoza, Spain. The sample comprised second-year cadets (n = 170; 46.8%) and third-year cadets (n = 193; 53.2%), with a gender distribution of 84% male and 16% female. Participants evaluated their section chief captains using the Leader as Security Provider Scale and completed validated questionnaires measuring work engagement, organizational identification, and resilience. Data were analyzed using partial least squares structural equation modeling (PLS-SEM) to test the hypothesized relationships and mediation effects. Results: The findings revealed that secure base leadership is positively associated with work engagement among cadets. Work engagement significantly mediated the relationships between secure base leadership and both organizational identification and resilience. The structural model explained a substantial proportion of variance in the outcome variables, supporting the applicability of the JD-R model in this context. Discussion: These results underscore the importance of secure base leadership in promoting work engagement, which in turn enhances organizational identification and resilience among military cadets. The study highlights the role of leaders as secure bases in fostering personal and organizational well-being. Implications suggest that incorporating secure base leadership principles in military training programs could contribute to the professional development and overall well-being of military personnel.Publicación Estereotipos asociados al edadismo y VIH(Seisida, 2023-05-17) Bustillos López, Antonio; Laguía González, AnaEl aumento de la esperanza de vida de las personas con VIH plantea una serie de retos, como es el envejecimiento prematuro. En este trabajo se analiza la percepción en tres muestras de población: el estudio poblacional desarrollado por el Estudio Social Europeo en 2008, una muestra de la cohorte CORIS en 2017 compuesta por 285 personas de 50 años o más con VIH y una muestra de conveniencia de estudiantes de Psicología, evaluada en 2023, los estereotipos relativos al envejecimiento siguiendo el Modelo del Contenido del Estereotipo. Los resultados muestran una alta tasa de concordancia entre las tres muestras analizadas en las dos dimensiones que propone el Modelo del Contenido del Estereotipo: competencia y cordialidad. En las tres muestras se percibe una mayor cordialidad que competencia, lo que se asocia al estereotipo cultural de las personas mayores. Estos resultados ponen de manifiesto un prejuicio paternalista que puede afectar negativamente a las personas mayores y al proceso de envejecimiento. La importancia de este estudio, el primero del proyecto Goshape, radica en que nuestros siguientes pasos de investigación se centrarán en comprobar el proceso de internalización de este estereotipo y su influencia sobre distintos indicadores de salud y satis-facción con la vida que presentan las personas con VIH. Conocer aspectos relativos al envejecimiento y su internalización en este grupo de población contribuirá al diseño de intervenciones dirigidas, tanto a pacientes, profesionales de la salud, como a cuidadores y a la sociedad en su conjunto, para reducir estos efectos negativos del estereotipo asociado a la edad sobre personas que muestran un envejecimiento prematuro.Publicación Liderazgo de base segura: teoría e investigación(Universitat de Barcelona, 2025-07-22) Laguía González, Ana; Edú Valsania, Sergio; Navas Jiménez, María del Carmen; Molero Alonso, Fernando Jorge; Moriano León, Juan AntonioEl liderazgo de base segura, fundamentado en la teoría del apego, emerge como un nuevo enfoque para comprender y mejorar las interacciones líder-subordinado, estableciendo vínculos significativos con otros constructos psicosociales en el ámbito de las organizaciones. Específicamente, este estudio explora empíricamente la relación positiva entre el estilo de liderazgo de base segura y el work engagement de los seguidores, así como la relación negativa entre este estilo de liderazgo y la intención de abandono organizacional, tanto de forma directa como mediada por la identificación con el equipo de trabajo. Un total de 483 empleados (59,4% mujeres; M = 36,9 años, DT = 11,5) cumplimentaron un cuestionario online. Se realizó un modelado de ecuaciones estructurales empleando la técnica de mínimos cuadrados parciales análisis. Los resultados indicaron que la identificación con el equipo media parcialmente las relaciones entre el liderazgo de base segura y el engagement y la intención de abandono. El liderazgo como base segura constituye un tipo de recurso laboral que puede potenciar los resultados positivos en el trabajo, como el engagement, a la vez que prevenir los resultados negativos, como el abandono. Por tanto, el liderazgo de base segura juega un papel crucial en el bienestar de los empleados.Publicación Direct effect of personality traits and work engagement on job crafting: a structural model(Elsevier, 2023-12-21) Laguía González, Ana; Topa Cantisano, Gabriela Elba; Ricardo Filipe Da Silva Pocinho; Juan José Fernández MunozResearch in job crafting is relevant to creating healthier organizations and is attracting increasing attention. This study contributes to identifying the predictors of job crafting from a new conceptualization that considers three dimensions, i.e., job crafting towards strength, job crafting towards interests, and job crafting towards development. On this basis, the present study aims to explore two predictors of job crafting in the personal domain, the Big Five personality traits and Work Engagement. The study sample consists of 327 Spanish employees who completed standardized questionnaires. A Multiple Indicator Multiple Cause (MIMIC) like Structural Equational Model (SEM) was applied to the data. Results showed that job crafting towards strength was significantly and positively predicted by Work Engagement (dedication and absorption) as well as extraversion, agreeableness, conscientiousness, and intellect/imagination. Furthermore, job crafting towards interest was predicted by Work Engagement (absorption), extraversion, and intellect/imagination. Last, job crafting towards development was predicted by Work Engagement (dedication and absorption), agreeableness, conscientiousness, and intellect/ imagination. Vigor and neuroticism were unrelated to job-crafting dimensions. These findings can be useful for managers and organizations looking to facilitate job crafting as a means of promoting employees’ performance as well as satisfaction and well-being.Publicación Is Leadership a Resource? A Systematic Review of Its Role in Burnout and Engagement Among Nurses Within the JD-R Model(Wiley, 2025-11-27) Montenegro Méndez, Susana; Laguía González, Ana; Moriano León, Juan Antonio; Universidad Nacional de Educación a Distancia (España)Introduction: Leadership signifcantly infuences nurses’ occupational well-being, particularly their levels of burnout and work engagement, according to the Job Demands-Resources (JD-R) model. Tis model posits that job demands increase burnout, whereas resources, such as leadership, promote work engagement. Objective: To analyze the infuence of leadership styles on burnout and work engagement among nurses within the theoretical framework of the JD-R model. Methods: A systematic review was conducted following Preferred Reporting Items for Systematic Reviews and Meta-Analyses (PRISMA) guidelines between July and October 2024 in PubMed, CINAHL, WOS, SCOPUS, PROQuest, and PsycInfo. Quantitative observational studies focused on nurses and evaluating leadership, burnout, and work engagement within the JD-R model were included. A total of 38 relevant studies were identifed and assessed for methodological quality using the STROBE tool. Results: Of the studies, 89.47 were cross-sectional and 10.53% were longitudinal. Transformational, authentic, and servant leadership styles demonstrated protective efects against burnout and promoted engagement. Transformational leadership emerged as the most frequently studied style, consistently associated with lower burnout levels and higher engagement. Conversely, negative styles such as abusive leadership were linked to increased burnout. Most studies used the Maslach Burnout Inventory (MBI) and the Utrecht Work Engagement Scale (UWES) to measure key variables. Conclusions: Efective leadership is a critical resource for improving nurses’ well-being and performance. Investing in leadership development programs can reduce burnout and enhance engagement, benefting both nurses and patients. Grounded in the Job Demands-Resources (JD-R) theory, this research examines both the direct and moderating effects of SBL on the relationship between emotional demands and burnout within a high-stress military training environment. Cadets were organized into 14 sections, each led by a designated supervisor. Using multilevel modeling, the findings reveal that at the individual level (Level 1), higher emotional demands are significantly associated with increased burnout. At the team level (Level 2), cadets who perceive their leaders as a secure base report lower levels of burnout, indicating that SBL functions as a key job resource that mitigates stress-related outcomes. Furthermore, results demonstrate a significant cross-level interaction, whereby SBL moderates the relationship between emotional demands and burnout, attenuating the negative impact of high emotional demands on cadet well-being. These findings extend the JD-R framework by providing empirical evidence of the buffering role of secure base leadership in high-strain educational and occupational settings. The study underscores the critical role of leadership in fostering psychological resilience and suggests practical implications for the development of leadership training programs in military academies aimed at enhancing cadets' capacity to cope with occupational stressors.Publicación Liderazgo de servicio: fundamentos y formación en las organizaciones de Defensa y Seguridad(Universidad Nacional de Educación a Distancia. En una primera parte se explora el concepto de liderazgo de servicio, destacando su origen en la Psicología Social y su evolución hacia un enfoque positivo que promueve el desarrollo de los seguidores y el crecimiento personal. Posteriormente, se examina el concepto de Liderazgo de servicio a través de documentos de referencia profesional como las Reales Ordenanzas de las Fuerzas Armadas, el Decálogo del cadete y la doctrina militar en vigor sobre liderazgo en el Ejército de Tierra. Esta conducta se caracteriza por buscar oportunidades, actuar de forma proactiva para aprovechar esas oportunidades, así como adaptarse al entorno y actuar de forma innovadora. Asimismo, si los docentes quieren enseñar emprendimiento a los estudiantes, deben actuar como modelos de rol mostrando un comportamiento innovador, basado en la acción y la experiencia en el desarrollo de nuevos proyectos en el ámbito educativo. Con el objetivo de profundizar en el intraemprendimiento docente, el presente estudio examina empíricamente la influencia de la identificación organizacional en el comportamiento intraemprendedor docente y el papel mediador que puede desempeñar el work engagement en esa relación. Método: se utilizó un modelo de ecuaciones estructurales con la técnica de mínimos cuadrados parciales que permite analizar los datos que reportaron en un cuestionario 234 docentes (63% mujeres; Medad = 45 años) pertenecientes a varios centros educativos, mayoritariamente públicos y del sur de España (Andalucía). Resultados: los resultados muestran que existe una relación positiva entre la identificación organizacional y el work engagement y que, además, ambos influyen de forma positiva en el intraemprendimiento. Se confirma que la relación entre identificación organizacional e intraemprendimiento está totalmente mediada por el work engagement. Conclusiones: a la vista de estos resultados, se recomienda que las autoridades educativas y la dirección de centros de enseñanza promuevan una mayor identificación organizacional de los docentes con su centro educativo para estimular su implicación en el trabajo y un mayor comportamiento intraemprendedor.Publicación Evaluation of a peer intervention project in the hospital setting to improve the healthrelated quality of life of recently diagnosed people with HIV infection(BioMed Central, 2023-11-13) Fuster Ruiz de Apodaca, María José; Pérez Garín, Daniel Arsenio; Baceiredo, Victor; Laguía González, Ana; García Carrillo, Jesús; García, Rafael; García, Diego; European CommissionPurpose This study aims to assess the impact of a peer intervention programme in the hospital setting to improve the health-related quality of life (HRQoL) of people recently diagnosed with HIV infection. Methods A quasi-experimental single-group study with pre- and post-measurements was conducted. The peer intervention programme consisted of four sessions that took place at the following times: (1) the day of diagnosis, (2) the day when the results of the analyses were collected and ART (antiretroviral therapy) began, (3) one month after the start of ART, and (4) four months after the start of ART. The dependent variables were HRQoL and several of its psychological predictors. Change in the dependent variables was analysed through repeated measures, variance analysis and covariance analysis. Forty-three people with HIV participated in the intervention (40 men, mean age=39.14). Results A significant positive evolution was found in all the predictors of HRQoL, except avoidant coping (p<.05). A positive evolution was also found in all HRQoL dimensions (p<.05). There was a significant increase in CD4 cells/mm3 lymphocytes (p<.0001) and in the CD4/CD8 ratio (p<.001). The positive differential scores in the psychological health and social relationship dimensions influenced the increase in CD4 cells/mm3 lymphocytes (p=.012, p=.13). The increase in the social relations dimension score and overall health perception influenced the recovery of the CD4/CD8 ratio (p=.044; p=.068). Conclusions Peer intervention improved the HRQoL of people recently diagnosed with HIV, and enhanced psychological health and social relationships covariate with their immunological recovery. Servant Leadership is a model aligned with the Spanish military ethic. To facilitate this development, tools are needed to assess this leadership style in military contexts. Although there is a Spanish version of the Servant Leadership scale that collects followers’ perceptions, there is currently no self-reported scale adapted to the military context. The aim of this study is to adapt and validate the self-reported Multidimensional Servant Leadership Scale (MSLS) in Spanish for the military context. Method: A Confirmatory Factor Analysis was conducted with a sample of 382 military personnel from the Spanish Army who completed an online questionnaire. JASP version 0.8.3.1 was used to perform this analysis. Results: The results replicated the seven-factor structure of the original scale. In terms of criterion validity, we found that several dimensions of the scale were significantly related to leader engagement, organisational identification, and psychological capital although not all dimensions were significant. Conclusions: This paper provides a tool with psychometric guarantees that measures self-perception of Servant Leadership in Spanish military contexts.
